摘要: | 佛系一詞為近來從日本盛行到台灣所掀起的一股佛系熱潮,也是近期雜誌中的熱門議題,甚至反應出現代員工當前職場型態。佛系行為員工存在職場上已是普遍的現象,但綜觀國內外管理學術研究甚少以佛系行為員工作為探討的主題。故本研究透過自我決定理論,試圖解釋佛系行為對工作績效的負向影響,並根據自我決定理論增加僕人式領導的調節角色,再根據公平理論增加分配正義的調節角色。 本研究以2019天下雜誌公布兩千大製造業的工程師為抽樣母體,以立意取樣方式施測。而本研究要探討的問題有三:1. 佛系行為會對工作績效有負向影響;2. 佛系行為與工作績效的負向關係會受到僕人式領導的緩衝作用;3. 佛系行為與工作績效的負向關係會受到分配正義的緩衝作用。為避免共同方法變異,本研究從主管與員工的兩個來源蒐集問卷資料;此外,本研究討論變項兩個分析層次(個體與團體層次),故於分析時採用層級線性模式進行分析。本研究期許研究之結果能提供公司作為管理之參考。
The word Buddhist style is a popular craze for the recent rise of Japan to Taiwan. It is also a hot topic in recent magazines, and even reflects the current job style of modern employees. The Buddhist behavior is a common phenomenon among employees in the workplace. However, the management academic circles at home and abroad rarely use the Buddhist behavior staff as the subject of discussion. Therefore, this study attempts to explain the negative impact of Buddhist behavior on job performance through self-determination theory, and increase the moderating role of servant leadership according to self-determination theory, and increases the moderating role of distributive justice according to equity theory. This study uses the 2019 Common Wealth Magazine to published the engineers of the 2000 major manufacturing industry as the sample parent, and conducts the test purposive sampling.. This study explores three issues: 1. Buddhist behavior has negative impact on job performance. 2. The negative relationship between Buddhist behavior and job performance will be buffered by servant leadership. 3. The negative relationship between Buddhist behavior and job performance will be buffered by distributive justice. In order to avoid common method variance, this study collected questionnaires from two sources: supervisor and employee. In addition, this study discusses two levels of analysis (individual and group level) of the variable, so the analysis is performed using a hierarchical linear model. |
