    題名: 美容業從業人員教育訓練需求、滿意度與成效評估之研究

    摘要: 本研究之主要目的在於探討美容業從業人員教育訓練需求、滿意度與成效評估之現況,以期對於目前美容業之教育訓練課程需求、滿意度及成效評估之教育現況能有更進一步的瞭解,進而提供更好的建議,以做為美容業教育訓練之參考。
    本研究採問卷調查法,以台中以北地區之美容業從業人員為研究對象,立意及滾雪求取樣方式進行施測,實得843份有效樣本,本研究所使用之測量工具包括:「個人背景資料調查表」、「教育訓練需求與滿意度量表」、「教育訓練方式滿意度量表」、「教育訓練成效評估量表」、等四項。所得資料分別以次數分配、百分比、平均數、標準差、獨立樣本t檢定、單因子變異數分析、費雪事後比較等統計方法進行分析。研究結果如下:
    壹、美容從業人員方面:
    1. 美容從業人員中,超過九成九的從業人員為女性從業人員。
    2. 約有四成四的美容從業人員為16-20歲之從業人員。
    3. 美容從業人員約有八成二的從業人員為高中職學歷。
    4. 有七成一的美容從業人員為未婚。
    5. 將近六成六的美容從業人員為無子女。
    6. 約有五成六的美容從業人員為美容師。

    7. 美容從業人員中,有三成一的從業人員為一年以下年資的資淺美容師。
    8. 約有六成四的美容從業人員須負擔家計。
    9. 約有五成六的美容從業人員為未就讀美容相關科系。
    10. 美容從業人員之「教育訓練課程需求」傾向於「需要」的狀況,其中以「工作態度」的需求程度最大。
    11. 美容從業人員之「教育訓練課程滿意度」呈現「滿意」的狀況,其中以「工作態度」的滿意程度較佳。
    12. 美容從業人員之「教育訓練方式滿意度」呈現「滿意」的狀況,其中以「訓練課程內容」的滿意程度最佳。
    13. 美容從業人員之「教育訓練成效評估」呈現「有幫助」的狀況,其中以「專業知識」的幫助程度最佳。
    14. 美容從業人員所感受到的整體「教育訓練課程需求」,「高中職」顯著高於「專科」;「有子女」顯著高於「無子女」;「美容師」顯著高於「主管」、「美容助理」;「工作年資」上「5~10年」高於「1年以下」、「1~2年」及「11~15年」。
    15. 美容從業人員所感受到的整體「教育訓練課程滿意度」,「21~30歲」及「41~45歲」顯著高於「16~20歲」;「41~45歲」顯著高於「31~40歲」。「已婚」顯著高於「未婚」;「有子女」顯著高於「無子女」在「工作年資」上「1年以下」高於「1~2年」。「2~5年」、「5~10年」、「15~20年」高於「1年以下」及「1~2年」和高於「11~15年」。「須負擔家計」顯著高於「不須負擔家計」;「未曾就讀、畢業於相關科系」顯著高於「曾就讀、畢業於相關科系」。
    16. 美容從業人員所感受到的整體「教育訓練方式滿意度」,「21~30歲」;「31~40歲」;「41~45歲」顯著高於「16~20歲」。「已婚」顯著高於「未婚」;「有子女」顯著高於「無子女」;「美容師」顯著高於「主管」及「美容助理」;「工作年資」上「2~5年」;「5~10年」;「15~20年」高於「1年以下」及「1~2年」和高於「11~15年」。「須負擔家計」顯著高於「不須負擔家計」;「未曾就讀、畢業於相關科系」顯著高於「曾就讀、畢業於相關科系」。
    17. 美容從業人員所感受到的整體「教育訓練成效評估」「21~30歲」;「41~45歲」顯著高於「16~20歲」。「已婚」顯著高於「未婚」;「有子女」顯著高於「無子女」;「美容師」顯著高於「美容助理」;在「工作年資」上「2~5年」;「15~20年」高於「1年以下」及「1~2年」和高於「11~15年」。「5~10年」高於「11~15年」;「未曾就讀、畢業於相關科系」顯著高於「曾就讀、畢業於相關科系」。
    18. 美容從業人員目前最需要參加的教育訓練需求前五項為:
    (1) 美容美髮相關專業知識及技能。
    (2) 行銷技巧話術。
    (3) 工作態度。
    (4) 情緒管理訓練。
    (5) 潛能激勵訓練。
    19. 美容從業人員目前最喜歡的前三種教育訓練方式為:
    (1) 現場實習與實際操作。
    (2) 課堂講授。
    (3) 公司主管、講師或同仁示範教育。
    20. 美容從業人員認為最適當的教育訓練時間以一天為最適當。
    21. 美容從業人員認為最適當的教育訓練時間為上班時間(早會時間)。
    貳、美髮從業人員方面:
    1. 美髮從業人員中,超過八成四的從業人員為女性從業人員。
    2. 約有六成五的美髮從業人員為16-20歲之從業人員。
    3. 美髮從業人員約有八成七的從業人員為高中職學歷。
    4. 有八成五的美髮從業人員為未婚。
    5. 將近八成五的美髮從業人員為無子女。
    6. 約有五成九的美髮從業人員為美髮助理。
    7. 有四成六的美髮從業人員為二年以下年資的資淺美髮助理。
    8. 約有五成七的美髮從業人員須負擔家計。
    9. 約有七成九的美髮從業人員為就讀美容相關科系。
    10. 美髮從業人員之「教育訓練課程需求」傾向於「需要」的狀況,其中以「工作態度」的需求程度最大。
    11. 美髮從業人員之「教育訓練課程滿意度」呈現「滿意」的狀況,其中以「人際訓練」的滿意程度較佳。
    12. 美髮從業人員之「教育訓練方式滿意度」呈現「滿意」的狀況,其中以「訓練師資」的滿意程度最佳。
    13. 美髮從業人員之「教育訓練成效評估」呈現「有幫助」的狀況,其中以「專業形象的提昇」的幫助程度最佳。
    14. 美髮從業人員在「工作年資」之「教育訓練課程需求」上「5~10年」高於「1~2年」、「5~10年」高於「2~5年」。
    15. 美髮從業人員「31~40歲」所感受到的整體「教育訓練課程滿意度」顯著高於「16~20歲」。「已婚」顯著高於「未婚」;「有子女」顯著高於「無子女」;「美髮師」顯著高於「美髮助理」;在「工作年資」「1~2年」高於「2~5年」。
    16. 美髮從業人員所感受到的整體「教育訓練方式滿意度」,「男性」顯著高於「女性」;「31~40歲」滿意度顯著高於「16~20歲」。「高中職」;「專科」滿意度顯著高於「國中以下」;「已婚」顯著高於「未婚」;「有子女」顯著高於「無子女」;「主管」及「美髮師」顯著高於「美髮助理」;在「工作年資」上「5~10年」;「15~20年」高於「1~2年」和高於「2~5年」。
    17. 美髮從業人員「男性」所感受到的整體「教育訓練成效評估」顯著高於「女性」;「已婚」顯著高於「未婚」;「有子女」顯著高於「無子女」;「美髮師」顯著高於「美髮助理」;「工作年資」上「5~10年」高於「1~2年」和高於「2~5年」。
    18. 業人員目前最需要參加的教育訓練需求前五項為:
    (1) 美容美髮相關專業知識及技能。
    (2) 行銷技巧話術。
    (3) 人際溝通訓練。
    (4) 情緒管理訓練。
    (5) 工作態度。
    19. 業人員目前最喜歡的前三種教育訓練方式為:
    (1) 現場實習與實際操作。
    (2) 公司主管、講師或同仁示範教育。
    (3) 外聘 專業師資示範教學。
    20. 從業人員認為最適當的教育訓練時間以一天為最適當。
    21. 髮從業人員認為最適當的教育訓練時間為不定期(適需要)。
    The main purpose of this research is to reach the requirement of staff’s education & training. In order to satisfy with the present situation that effect assess of improving., expect that there can be further understanding to education training program demand, and then offer a better suggestion and improve the reference of education and training.

    This research adopts the investigation method of the questionnaire, by engaging in staff members cosmetically as the research object of the north area with Taizhong, conception and rolling ask, take a sample way to construct and examine, getting real 843 effective samples. Our research institute uses four items as「The materials questionnaire of personal background」,「Education and training demand, not with lasting forming」,「Education and training the satisfied to last form in way」and 「Education and training effect last scale」. The resulting materials are distributed with the number of times separately, percentage, the average, standard deviation, independent sample T test, the single factor variation analysis, First’s statistical method of comparing afterwards is analyzed.

    The result of study is as follows:
    A. The respect of the cosmetic staff members
    1.Among cosmetic staff members, more than 99% staff members are women.
    2.Nearly 44% of the cosmetic staff members who are 16-20 years old.
    3.Nearly 82% of the staff members who are the duty education of high school.
    4.Almost 71% of the cosmetic staff members are unmarried.
    5.Nearly 66% of the cosmetic staff members have no children.
    6.Nearly 56% of the cosmetic staff members are beauticians.
    7.About 31% of the staff members are with 1-year or under 1-year experience.
    8.Nearly 64% of the cosmetic staff members must take care of their family.
    9.Nearly 56% of the cosmetic staff members not studying in cosmetic relevant department.
    10.State that cosmetic staff members「Educational training program demand」 incline「Needs」, among them the greatest is about「Working attitude」.
    11.State appearing「Satisfied with」 of 「The satisfaction of educational training program」 of cosmetic staff members, the satisfaction of「Working attitude」is the most popular.
    12.State appearing「Satisfied with」 of「The way satisfaction of education and training」 of cosmetic staff members, the best satisfaction is「Training program content」.
    13.Cosmetic staff members「The effect of education and training is assessed」 present the「Helpful state」, the best with the help intensity is the「Professional knowledge」.
    14.Whole「Educational training program demand」 which cosmetic staff members experienced,「The duty of high school」 is higher than the「The training」 apparently;「Have children」 higher than「Have no children」 apparently; The「The beautician」 is higher than「An executive」and「Cosmetic assistant’s working experience of 「5- 10 years」 higher than「1 year」,「1- 2 years」 and「11- 15 years」.
    15.The satisfaction of educational training program」 of the whole cosmetic staff members,「21- 30 years old」 and 「41- 45 years old」 are higher than「16- 20 years old」 apparently;「41- 45 years old」 is higher than「31- 40 years old」 apparently. The「Married」is higher than「Unmarried」;「Have children」 is higher than「Have no children」 and the「Working experience with「Under one year」is higher than「1- 2 years」.「2- 5 years」,「5- 10 year」,「15- 20 year」 higher than「1 year」 and「1- 2 years」 and higher than「11- 15 years」.「Must take care of the family」 higher than 「Need not take care of the family apparently; 「Not study in, graduate from relevant department」 higher than「Studied in, graduated from relevant department」 apparently.
    16. The way satisfaction of education and training」 of the whole which cosmetic staff members experience,「21- 30 years old」; 「31- 40 years old」;「41- 45 years old」 is higher than「16- 20 years old」 apparently.「Married」 apparently is higher than「Unmarried」;「Have children」 higher than 「Have no children」 apparently; The「The beautician」 is higher than「An executive」 and「Cosmetic assistant」 apparently; In 「Working experience of 「2- 5 years」;「5- 10 years」;「15- 20 year」 higher than「1 year」 and 「1- 2 years」 and higher than「11- 15 years」.「Must bear the family」 higher than「Need not take care of the family」 apparently;「Not study in, graduate from relevant department」 higher than 「Studied in, graduated from relevant department」apparently.
    17.The whole「Effect of education and training that cosmetic staff members experience is assessed " 21- 30 years old」;「41- 45 years old」 is higher than「16- 20 years old「Apparently.「Married」 is higher than apparently「Unmarried」;「Have children」 higher than「Have no children」 apparently; The「The beautician」 is higher than「The cosmetic assistant」 apparently; On the Working experience with「 2- 5 years」;「15- 20 year」 higher than「1 year」 and「1- 2 years」 and higher than「11- 15 years」. It is higher than that「5- 10 is annual」「11- 15 years」; 「not study in, graduate from relevant department」 higher than 「studied in, graduated from relevant department」 apparently.
    18.The first five items for the demand of education and training that cosmetic staff members need to participate as below:
    (1) Relevant professional knowledge of cosmetology and skill.
    (2)Marketing communication skill
    (3) Working attitude.
    (4) Mood management training
    (5) Latent energy encourages training.
    19. The first three favorite kinds of education and training as below:
    (1) Practice lively and practical operation.
    (2) Office coaching.
    (3)Company's executive, demonstration education of the lecturer or colleague.
    20.Cosmetic staff members think it is the most appropriate education training time is regarded as one day.
    21.Cosmetic staff member think that the appropriate education training time is during working hours.

    B. The respect of hair-dressing staff member:
    1.Among hair-dressing staff members, more than 84% staff members are women.
    2.Nearly 65% of the hair-dressing staff members who are 16-20 years old.
    3.Hair-dressing staff members nearly 87% who are the duty education of high school.
    4.Nearly 85% of the hair-dressing staff members are unmarried.
    5.Nearly 85% of the hair-dressing staff members have no children.
    6.Nearly 59% of the hair-dressing staff members are the hair-dressing assistant.
    7.Nearly 46% hair-dressing staff members are 2-year or under 2-year experience assistants.
    8.Nearly 57% of the hair-dressing staff members must take care of their family.
    9.Nearly 79% of the hair-dressing staff members study in cosmetic relevant department.
    10.Hair-dressing staff members of educational training program demand incline「Need」, among them「The greatest with the demand intensity of「Working attitude」.
    11.Satisfied with」 of 「The satisfaction of educational training program」the hair-dressing staff members are relatively good with the satisfaction that train interpersonally.
    12.Satisfied with the education and training」, the hair-dressing staff members are with the trainers.
    13.The hair-dressing staff members show 「Helpful state of the effect of education and training is assessed」 for the promotion of the professional image.
    14.The hair-dressing staff members’ working experience of 「 5- 10 years」is higher than「 1- 2 years」,「 5- 10 years」is higher than 「 2- 5 years」.
    15.The satisfaction of educational training program of the whole experienced hair-dressing staff members, 「 31- 40 years old」 is higher than「 16- 20 years old」 apparently. 「 Married」 apparently is higher than「Unmarried」;「Have children」 higher than「Have no children」 apparently; The「The hair-dressing teacher」 is higher than「A hair-dressing assistant」 apparently; In「Working for age and service seniority "1-2 year」 higher than「2- 5 year」.
