    Title: 人工智慧對人力資源管理者工作影響之研究

    Abstract: 隨著大數據和互聯網絡空間的興起將人工智慧應用推向新的高度,從而提供更全面、準確的資訊基礎,使得人工智慧可以更準確地進行數據分析、知識提取和推演任務。此類技術的發展對人力資源管理者也提出了新的要求和挑戰,人工智慧技術的應用需要人力資源管理者如何適應這一不斷變化的數位時代,確保在提升效率和決策質量的同時,個人的專業素養和核心能力也能得到保留與發揮,在技術應用與人性化管理之間找到平衡點。
    本研究旨在深入探討人工智慧在人力資源管理系統中的實際應用及其對人力資源管理者工作業務的影響,研究者透過詳盡的文獻回顧,解析人工智慧在人力資源管理中的主要應用框架,探討其在人力資源管理各職能方面的具體實踐。為了達成研究目的,研究者將採用質性研究的立意取樣法,選擇符合研究需求的參與者。藉由深度訪談採集受訪者的回饋,揭示人工智慧在人力資源管理中的主要框架和實際應用範疇,以及其對人力資源管理者職能的實際影響,識別出在這一技術變革中,哪些技能仍具有無法被人工智慧替代的價值,特別是那些關乎人際互動、情感智慧和複雜判斷的領域。
    本研究結果發現,實務工作中,人工智慧在人力資源管理普遍以生成式AI為主要應用範疇,特別是在自動化流程和數據分析方面,人工智慧確實對人力資源管理者的工作效率有顯著的正面影響,但在涉及需要高度人性化評估工作時,人工智慧仍存在潛在的疑慮。對人力資源管理者而言,如何有效掌握新技術並將其融入日常工作,仍然是一項需要克服的重要課題。面對新技術的快速發展,人力資源管理者不僅需要具備基礎的數據分析能力,還需擁有更高層次的策略性思維和對人性化管理的深刻理解,從而提升管理層次,並在複雜的工作環境中作出更加有效的決策和管理。

    The rise of big data and the internet has elevated the application of artificial intelligence (AI), providing a more comprehensive and accurate information foundation for better data analysis, knowledge extraction, and reasoning tasks. This technological advancement presents new demands and challenges for HR managers. They must adapt to the ever-evolving digital era, ensuring that while enhancing efficiency and decision-making quality, their professional skills and core capabilities are preserved and utilized. HR professionals must strike a balance between leveraging technology and maintaining a human-centered approach to management.
    This study explores the practical applications of AI in human resource management systems and its impact on HR professionals. Through a detailed literature review, the researcher analyzes key AI application frameworks in HR and examines their practical use across various HR functions. Using purposive sampling for qualitative research, the researcher will select participants who meet the study's needs. Through in-depth interviews, the study aims to uncover the main AI frameworks and applications in HR, assess their impact on HR roles, and identify which skills, particularly those related to interpersonal interaction, emotional intelligence, and complex judgment, remain irreplaceable by AI in this technological transformation.
    The study found that AI is widely applied in HR management, particularly in automation and data analysis, with a significant positive impact on HR professionals' work efficiency. However, AI still faces potential concerns when dealing with tasks requiring high levels of human evaluation. A key challenge for HR managers is effectively mastering new technologies and integrating them into daily work. As technology evolves rapidly, HR professionals must not only have basic data analysis skills but also possess higher-level strategic thinking and a deep understanding of human-centered management to improve their management capabilities and make more effective decisions in complex environment.
