摘要: | 本論文是以某上市之石化工程設計公司為研究對象,探討台灣石化工程設計公司所運用的組織管理策略及人力資源功能彈性策略與工作績效之相關理論。一個在台灣前五百大的工程總承包公司,歷經超過四十年的更迭與發展,其營運經營之長程規畫,以培養己身獨特競爭力,以達永續經營為目的。而若能將其成功之關鍵因素之標準化的流程加以分析歸納,而得出寶貴經驗再加以複製/移植及客製化後,導入其集團關係企業,除了可以有效降低各關係企業錯誤學習及獨立發展之成本,相信也對提升綜效有立竿見影的效果。
本文首先設定研究目標與架構、擬定研究方法,並深入探討學者前輩們的相關研究成果,包括組織管理、人力資源管理之功能彈性策略等參考文獻,再重點式介紹該公司及其關係企業的公司概況、企業文化、組織設計、組織管理實施程序等相關資訊做關鍵性及代表性的描述,經由間接文獻之引用及邏輯推理,探討工程設計服務公司在跨國專案之集團組織管理策略,與人力資源功能彈性策略對工作績效的影響。
本研究以敘述性統計及多元迴歸係數分析法等,委請該企業集團員工對工作績效成效之看法,進行以線上表單問卷填答的方式,透過量化的運算,找出脈絡後加以綜合評估。總共回收110份有效問卷。
研究結果發現,組織管理對工作績效的影響呈現正相關;其人力資源功能彈性策略對工作績效的影響亦呈現正相關。
Taking a listed petrochemical engineering design company as the research object, this paper discusses the organizational management strategy, human resource functional flexibility strategy and job performance of Taiwan petrochemical engineering design company. After more than 40 years of change and development, a top 500 general contracting company in Taiwan has made a long-term plan for its operation to cultivate its own unique competitiveness and achieve sustainable operation. If we can analyze and summarize the standardized process of the key factors of its success, draw valuable experience, copy / transplant and customize it, and then import it into its group affiliated enterprises, it can not only effectively reduce the cost of wrong learning and independent development of affiliated enterprises, but also have an immediate effect on improving the comprehensive effect.
Firstly, this paper sets the research objectives and framework, formulates the research methods, and deeply discusses the relevant research results of scholars and predecessors, including references such as organizational management and functional flexibility strategy of human resource management, and then focuses on the company profile, corporate culture, organizational design This paper makes a key and representative description of relevant information such as organizational management implementation procedures, and discusses the Group organizational management strategy of engineering design service companies in multinational projects and the impact of human resource functional flexibility strategy on job performance through indirect literature citation and logical reasoning.
This study uses narrative statistics and multiple regression coefficient analysis to invite the employees of the enterprise group to fill in the online form questionnaire, find out the context through quantitative calculation, and then make a comprehensive evaluation. A total of 110 valid questionnaires were collected.
The results show that organizational management has a positive correlation with job performance; The impact of human resource functional flexibility strategy on job performance is also positively correlated. |
