摘要: | 隨著新興科技產業與平台經濟的進步與迅速發展,從事平台服務的工作者逐年增加,所產生的勞動爭議及安全問題也越來越多,相關研究也備受關注。但以往之研究大多以外送人員的勞動權益及其身分認定等方面為主,對於外送平台的管理制度面引發的相關問題的研究較為缺乏。因此,本研究之目的是透過外送平台的管理制度,探討外送人員的組織契合度、工作契合度、工作壓力與組織依附之關係。本研究採問卷調查法,以外送平台的外送人員為本研究之對象,採用線上問卷及實體問卷等兩種方式進行發放,共收回 150 份問卷,剔除無效問卷,有效問卷 149份,再藉由SPSS軟體分析系統分析樣本特徵,針對各項研究假說進行檢定與分析。
研究結果發現,外送人員個人-組織契合度對組織依附具有正向影響;外送人員個人-工作契合度對組織依附具有正向影響;外送人員的工作壓力對組織依附具有負向影響。最後依據本研究之結論,對未來外送平台業管理方式提出有利之建議和改善措施,以供制度設計者、營運管理者及後續研究者參考。
With the progress and rapid development of the emerging technology industry and the platform economy, thousands of workers engaged in platform services in recent year. More and more labor disputes and safety issues were generated, so relevant researches attracted much more attention. However, most of the researches focused on the labor rights and the delivery personnel identification, rare researches are relating to the management system of the delivery platform. Therefore, the purpose of this study is discussing the relationship among person-organization fit, person-job fit, work stress and organizational attachment of the delivery personnel via the management system of the delivery platform. The questionnaire survey method is adopted and the delivery personnel of the delivery platform is the object of this study. Both online questionnaires and physical questionnaires were used, there are totally 150 questionnaires were distributed and 149 valid questionnaires were collected after excluding from invalid sample. the SPSS software analysis system is used to analyze the sample characteristics and demonstrate all the research hypotheses in this study.
The results of this study found that person-organization fit of the delivery personnel has a positive effect with organizational attachment; The person-job fit of the delivery personnel has a positive effect with the organizational attachment; The work stress of the delivery personnel has a negative effect with the organizational attachment. Finally, based on the results of this study, the paper puts forward favorable suggestions and improvement measures for the future management mode of the delivery industry and provides reference materials for system designers, business managers and following researchers. |
