    Abstract: 家庭共親職知能會影響家庭所有成員的生活適應、及親職教養方式。研究者從自己的工作場域反思工作團隊包含主要照顧者(保育員/生活輔導員)及類家長(社工、主管)的照顧教養模式,透過團隊的共同行動,尋找行動場域以共親職為中心,可執行的過程與價值,期能歸納出實施條件,來提升家庭式照顧的照顧品質。工作團隊欠缺的可能不只是教養的專業知識,而是輕忽以家庭系統觀點,檢視輪班制度下工作團隊在家園實施家庭式照顧教養的模式。

    行動研究的策略與步驟,從瞭解影響工作人員教養模式及共親職形成的因素開始;擬訂以融合情理對話為媒介,融合認知與行為的共親職行動方案;最後評估檢討方案的成效。自2021年1月至2021年5月止,歷時5個月。研究結果顯示,工作團隊是上下班工作心態,沒有完全認同親職角色的扮演,照顧教養模式個人專業取向,對於共親職的勞務分工、教養共識、支持/抵制及家庭互動的四項範疇,持「守門」的專業心態,缺乏有效溝通的基礎。有效溝通就是以情感連結為焦點的對話平台。

    究場域是封閉性的家園,行動研究的期程很短暫,成效難以評估,但是如果能激發團隊對共親職知能的自我察覺與行動,持續以滾動式的分享討論及溝通對話形成一種家園的文化,工作團隊的情感連結或安全依附就會越加穩固,以家庭為中心的兒少照顧就能落實。
    The qualities of coparenting relationship directly influence parenting and child adjustment, as well as indirectly through parental adjustment. Parental adjustment is constructed by parental efficacy and parenthood. The research is motivated from my working field, from the perspectives of practitioners' parenting models. It is expected to develop a common process through practitioners' involvement to practice coparenting continually in the field. In the meantime, to summarize what conditions good for coparenting and what factors adverse to the practice.
    The strategy and steps of this action study begin to explore the factors which affect parenting and coparenting status in the field; then assign action plan to build coparenting by case studies; finally evaluation of action plan. The study period is from January 2021for five months. The findings of the study are as below. Practitioners' parenthood identity is not recognized at work. Parenting style is individualized by practitioners' expertise and experience. Coparenting is yet to build due to poor communication skills.
    This action study lasts for 5 months in a special group home. The research findings are for management's reference to keep coparenting as regular practice at task in order to escalate the quality of placement.
