摘要: | 隨著女性對於經濟活動的大量參與及在國際間政經地位的逐步提升,女性領導力成為現今管理界關注的重要議題。相較於女性在一般商業組織中感受到的玻璃天花板以及性別刻版印象等制約,企業企業蘊涵著促進社會和諧與兼具社會及經濟雙目標之理念,與女性利他的人格特質與變革式領導風格具有相輔相乘之效,尤其社會企業對於性別的侷限性較少,更有益於女性投入與發展。而為令社會企業達到最大的社會影響力,創新生態系統的增長策略有助於集合各利害關係人之力量以達創造共享價值之實,並展現出超越企業社會責任的優異成果。
本研究將過往文獻分別關注的三項議題,包含女性領導、社會企業及生態系統三者相結合,為突顯台灣社會企業的多元發展性,採取廣義的社會企業定義以挑選出三家由女性領導之社會企業,探究其於生態系統中如何進行創新,並分析女性獨特之領導特質與風格如何影響社會企業與各利害關係人間的共享價值。研究結果發現,女性領導特質與風格著重於以人為核心的變革型領導,且具有鼓勵民主式參與、共享知識及權利、專業及多元化成長等特質,對於促進各利害關係人之合作具有正向激勵效果;而社會企業在社會創新、商業模式及巿場規模等要素之趨動下,有助於提升社會目標與經濟目標之績效。透過系統思考觀點進行因果回饋環路圖的描繪,更有助於了解女性領導者特質在創業過程中如何趨動生態系統中的各要素之正向循環。

With the significant participation of women in economic activities and the gradual rise of women's political and economic status in the international arena, women's leadership has become an important issue of concern in today's management world. Compared to the glass ceiling and gender stereotypes that women feel in general business organizations, corporate enterprises embody the concept of promoting social harmony and having both social and economic goals, which are complementary to women's altruistic personality traits and transformational leadership style, especially since social enterprises are less gender-bound and more conducive to women's participation and development. In order to maximize the social impact of social enterprises, the growth strategy of the innovative ecosystem helps to gather the strength of all stakeholders to create shared value, and to demonstrate excellent results beyond CSR.
This study combines three issues that have been the focus of previous literature, including women's leadership, social enterprise, and ecosystems. In order to highlight the diversity of social enterprises in Taiwan, we adopted a broad definition of social enterprises to select three female-led social enterprises to explore how they innovate in the ecosystem and to analyze how women's unique leadership characteristics and styles affect the shared values between social enterprises and stakeholders. The study found that women's leadership traits and styles emphasize people-centered transformational leadership, encourage democratic participation, knowledge and rights sharing, and professional and diversified growth, and have a positive motivational effect on the cooperation among stakeholders; and social enterprises, driven by social innovation, business models, and market size, help to enhance the performance of social and economic goals.
By mapping the Causal Feedback Loop Diagrams through a systems thinking perspective, it is helpful to understand how the characteristics of women leaders contribute to the positive cycle of the various elements of the ecosystem in the entrepreneurial process. |
