    題名: 澳門公務員的工作壓力與工作滿意度關聯性分析

    摘要: 本研究之目標乃探討澳門公務員的工作壓力與工作滿意度的關係。公務員工作壓力帶來對工作之影響,是澳門政府需要面對的議題,但相關研究卻很少,而且研究結果又互相矛盾,因此有進行本研究的需要。
    當個人面對來自工作本身的要求和來自工作環境限制等外來刺激,由於無能力適應這些刺激而產生不愉快的感受,於是產生工作壓力。所以工作壓力應包含工作壓力來源和壓力的反應等。工作壓力來源可以是工作本身的因素、職業的特質、和個人與社會的因素。由於工作環境與職業特質的不同,不同行業的工作壓力來源會有些不同。封丹珺、石林(2005)編制的《公務員工作壓力源問卷》,乃特別為衡量中國公務員的工作壓力而設計的工作壓力量表,蔣雯潔、伍綺紅、陳俊(2014)應用此量表於澳門公務員工作壓力研究,卻發現工作壓力與整體工作滿意度出現正向關係。
    本研究採用《公務員工作壓力源問卷》和《明尼蘇達工作滿意度量表》為研究工具,收集了100名澳門公務員的數據進行統計分析。分析結果發現澳門公務員的工作壓力和工作滿意度都屬中等程度,工作壓力與工作滿意度反向相關,人際關係和上級領導的壓力越大,整體工作滿意度則越低,而且需要處理投訴、年齡較大和收入較高的澳門公務員,他們的工作壓力顯著地較大,而不需要處理投訴和收入較低的澳門公務員,他們的工作滿意度則顯著地較高。
    The aim of this study is to explore the relationship between workplace stress and job satisfaction among civil servants in Macao. The impact of civil servants’ workplace stress on their work performance is an issue that the Macao Government needs to address. However, there are very few studies related to this topic, and the research results are contradictory. Hence, there is a need for conducting this study.

    When an individual faces external stimuli such as work demands and restrictions of the work environment, he or she may be incapable of adapting to these stimuli, thus resulting in unpleasant feelings. Therefore, work-related stress should include the source of workplace stress and the response to stress. The source of workplace stress can be factors such as the work itself, the characteristics of the occupation and individual and social circumstances. Due to differences in work environments and occupational characteristics, the sources of stress at work in different industries are somewhat different. The “Questionnaire on the Occupational Stressor of Servants” developed by Feng Danjun and Shi Lin (2005) is an occupational stress questionnaire specially designed to measure the workplace stress of Chinese civil servants, while Jiang Wenjie, Wu Yihong and Chen Jun (2014) adopted this questionnaire in their study on workplace stress of Macao civil servants and unexpectedly found that there exists a positive relationship between work-related stress and overall job satisfaction.

    This study adopts the “Questionnaire on Civil Servants’ Sources of Workplace Stress” and the “Minnesota Satisfaction Questionnaire” as the research instruments to collect data from 100 Macao civil servants for statistical analysis. The analysis finds that the workplace stress and job satisfaction perceived by Macao civil servants' are moderate, that workplace stress is inversely related to job satisfaction, that the greater the pressure from interpersonal relationship and superior leadership, the lower the overall job satisfaction, and that Macao civil servants who are older in age, receive higher income but need to deal with complaints perceived greater pressure at work, whereas those who receive lower income but do not need to deal with complaints perceive significantly higher job satisfaction.
