    Abstract: 隨全球觀光風氣的盛行,我國出境人口也日益提升,儘管低成本航空開始興起、訂房比價網站日增月益,國人在出國旅遊時仍有多達三成以上會選擇團體套裝旅遊。而其中最為顯著的特色就為領隊人員的存在,很多文獻也都提到領隊人員在團體套裝旅遊中的重要程度,但觀光產業的缺工問題日漸嚴重,其中領隊人員更因為進入門檻較高及培養不易等原因導致缺工狀況更為嚴重。因此台灣的旅行業業者多從招募業務領隊一職來著手培養,
    但卻因為有許多求職者對於該職位的工作內容及需求不瞭解,因而不敢嘗試,甚至是實際工作後發覺與理想中的工作內容有差異而很快就敗下陣。故領隊人員的供應缺口始終無法減小,本研究運用個人與工作適配理論並以台灣旅行業業者的角度切入探討,首先應用專家訪談法,與五位專家進行構面及準則的初步篩選,接著使用修正式德菲法,透過二十二位業界專家找出台灣旅行業業者所需的業務領隊人員需要何種特質及專業能力。最終建構出旅行業業者評選業務領隊人員的五大構面及三十項準則,希望藉由本研究縮小產業需求與學術培育間的差異,並且找出明確且具實務的建議,吸引與培養合適的人才,解決領隊人員短缺的問題。
    With the prevalence of global tourism, The population of our country’s outbound population is increasing. Despite Internet information is well developed, Low-cost aviation has also begun to rise in recent years. There was more than 30% peoples will choose group package tour when traveling abroad in Taiwan. And the critical role in group package tour is the tour leader, There are a lot of study shows the Importance of tour leader in group package tour. However, the shortage of manpower in the tourism industry is increasing. Among them, the tour leader is even more serious because of the high barriers to entry and the difficulty in training. Therefore, Taiwan’s travel agency recruiter the junior tour leader to start training the profession tour leader, but many job seeker will give up because of they don’t understand the job content and needs of this position. Wherefore, this research using modified delphi method to find what traits and professional capabilities were Taiwan’s travel agency need in this position, and this research was uses Person-Job Fit theory as the background. Eventually this paper found five dimensions and thirty criteria which is Taiwan’s travel agency selecting the junior tour leader. Hoped that this study will narrow the gap between industry demand and academic cultivation. Furthermore, the problem of manpower insufficient by the tour leader will be solved.
