    摘要: 隨著全球半導體市場大幅成長,在如此蓬勃發展且高度競爭的環境下,企業營運模式多以成本導向,因此如何管理組織內部人力資源以降低額外的營運成本便成為現今企業重視的課題。半導體業講求品質良率以及快速精準的工作模式,在如此高壓的環境下,流動頻率實為頻繁,因此領導階層的管理方式,及員工對工作的內心感受是企業留人留才關鍵。因此,企業如何透過領導風格,如轉換型領導風格以降低員工對工作產生疏離感,以及減少職場偏差行為的發生,對企業人力資源管理而言,具有相當大的重要性。本研究主要目的為1.檢視轉換型領導與職場偏差行為間之關係。2.以工作疏離為中介變項,檢視轉換型領導與職場偏差行為間之關係。研究對象以新竹地區的半導體業後勤人員為研究樣本,採用便利抽樣方式進行問卷調查,有效回收問卷242份,透過敘述性統計分析、信度分析、相關分析及階層迴歸分析等檢定與分析。研究結果發現:1.轉換型領導與職場偏差行為呈現負向關係。2.工作疏離對於轉換型領導與職場偏差行為間具有中介效果。本研究依據實證分析結果,針對管理實務及後續研究方面,提出相關建議之說明。
    With the development of semiconductor industry in Taiwan, most of the company tend to be cost-reduction oriented in such competitive environment. Therefore, it is very essential to manage well the human resource policy in order to reduce any possible cost. Yet, it is always quality oriented in semiconductor industry, so for employees who work in such industry, they sometimes are easily quit their job when they are under the pres-sure to perform responsive to their supervisor or requested to make precise decision without omission. Hence, the leaders or supervisors are the key to inspire their staffs, and decrease the frequency of work alienation as well as further work deviant behaviors by using transformational leadership. The purpose of this study is for 1.The relationship between transformational leadership and work deviant behavior. 2. Work alienation as the Intermediary variables to verify the relationship between transformational leadership and work deviant behavior. The research objects are those employees (exclude operators and sales department) who work at semiconductor industry in Hsinchu county. This re-search used convenience sampling method to collect data, and results came to 242 ef-fective samples, verified through the descriptive statistical analysis, reliability analysis, correlation analysis and hierarchical regression analysis verification and analysis. The re-sults of this research indicated that 1. Positive relationship between transformational leadership and work deviant behavior. 2. Work alienation is as an intermediary variable between transformational leadership and work deviant behavior. Finally, the suggestion from this study is based on the actual analysis results, and focusing on the practice of business administration as well as the related research in the future.
