多國籍企業(multinational enterprise以下簡稱MNE)的發展本應為促進世界經濟繁榮、人類和平與幸福,但隨著各跨國企業的版圖日益漸大,母國母公司與地主國子公司之間的管理學問也相當耐人尋味,在以往研究多在探討MNE如何利益極大化,卻甚少從企業倫理、和平共生精神、和平文化經營理念來探討,而企業不合時宜的管理模式或是領導階層人員醜聞重創公司的事件層出不窮,導致員工士氣不佳也時有所聞,因此本研究欲探討領導者持有「和平文化經營理念」與員工士氣之關係兼論異文化管理之中介效果。
「和平文化經營理念」之重視程度,會影響對異文化管理型態的選擇,而管理制度不同會影響公司員工士氣。本研究目的在了解目前MNE 對和平文化經營理念之重視程度對員工士氣的關係,並探討異文化管理的中介效果。研究結果發現,異文化管理對和平文化經營理念與員工士氣具有中介效果。MNE對和平文化經營理念重視程度,也會影響對異文化管理型態之選擇,而管理制度不同員工士氣會改變,員工士氣的改變也間接影響消費者滿意度。
The development of Multinational Enterprise (MNE) should be to improve the prosperity of the world’s economic, human peace and happiness; however, with the increasing size of multinational companies, the management of the relationship between the parent company and the subsidiaries has becoming quite complex. There were many past research on how to maximize the benefit of MNE, but rarely from the perspectives on corporate ethics, corporate coexistence, and culture differences.
The outdated management style and leadership scandals has negative effects on employee ethics and motivations. There are two main categories of the thesis. One is about the relationship between “Peace Culture Management” and “Employee Ethics and Motivations”. The other one is about cross culture management and its effect. The level of emphasis on "Peace Culture Management" from the subsidiaries will affect the policy and procedure chosen, and the management style will influence on employee ethic and motivations. The purpose of this thesis is to understand the the importance of MNE and the concept of peace culture management, and to explore the intermediary effect of cross culture management. The result of my thesis has concluded that there is intermediary effect to peace culture management and employee ethics and motivations from cross culture management. The level of emphasis on "Peace Culture Management" from MNE will also affect the policy and procedure chosen, and the management style will have influence on employee ethics and motivations as well just like the subsidiaries.
