    題名: 工會談判力、談判結果與組織政治知覺干擾變項關係之研究-以產業工會為例

    摘要: 勞資談判係為決解勞資雙方爭議或衝突最經濟與有效率的方法之一;談判過程中,權力是談判結果的重要影響因素;權力乃指擁有能影響他人行為的能力,致使他人做其原本不願做的事,權力也是一種能力或潛能;權力的來源是指權力所有者自何處取得權力的基礎,也是權力所有者因控制了一些事務,使其能夠操縱他人的行為;強勢權力的一方較弱勢權力的一方,可獲得較大的談判利益;資方因其具有經濟強勢與資源而取得權力,並因而具有獎賞或懲罰權力,致使對方行為朝向其有利方向發展;而勞方的權力來源除靠法源與法律賦予外,也靠其有之談判能力。
      資方權力可透過組織政治行為取得,一般對組織政治行為常持負面評價;學者於實證研究發現,組織政治行為對依變項影響關係中,某些干擾變項可以弱化或削減組織政治行為的負面印象,連帶降低了其對依變項的影響;「知覺控制」與「瞭解」是最主要的組織政治干擾變項。
      本研究進行勞方談判力、組織政治干擾變項、與談判結果間關係之研究;自變項為勞方談判力,談判結果為依變項,組織政治干擾變項為干擾變項;問卷樣本為217位我國產業工會幹部以上人員,採問卷方式取得資料。
    研究結果顯示:
    1.談判力對談判結果及其子構面具有顯著影響。
    2.組織政治行為干擾變項的「知覺控制」不具干擾效果;但「瞭解」卻具有干擾效果。
    本研究的發現、討論、研究限制、未來研究建議等。在本論文中亦併予探討。
    The bargaining system is one of the most economical and efficient ways to resolve disputes or conflicts between employers and employees. In the negotiation process, power is one of the important factors influencing the outcome of the negotiations. Power means the ability to influence others' actions. Power is also a kind of ability or potential; the source of power refers to the power of the owner from where to obtain the power of the foundation, but also the power of the owner because of the control of some affairs, so that it can manipulate the behavior of others; strong The power of the party is more vulnerable to the power of the party, can get a greater interest in the negotiations; employers because of its economic strength and resources to obtain power, and thus have the power of reward or punishment, resulting in each other.
    Behavior towards its favorable direction; and the source of power in addition to the source of law and the law given, but also by its ability to negotiate.
    In the empirical study, the author finds that some of the disturbance variables can weaken or reduce the negative behavior of the organization's political behavior in the relationship between the political behavior and the variable events. In the empirical study, it is found that the political power can be obtained through the organization of political behavior. Impression, associated with reduced its impact on the dependent items; "perception control" and "understanding" is the most important organizational political interference variables.
    In this study, the relationship between labor negotiation, organizational political disturbance and the outcome of the negotiation is studied. The independent variable is the power of negotiation of labor, the result of the negotiation is the dependent variable, and the political disturbance is the disturbance variable. The questionnaire is 217 China's business union cadres and above staff, access to the questionnaire to obtain information.
    Present research showed:
    1. Employee negotiation ability has a significant impact on the outcome of negotiations and their sub-facets.
    2. "Perceived control" of organizational political action disturbance has no interference effect; but "understanding" has interference effect.
    The study of the study, discussion, research restrictions, future research recommendations also discussed in this paper.
