    Title: 托育人員工作滿意、組織承諾及其留任意願之關係─以新北市公共托育中心為例

    Abstract: 本研究目的在探討及檢證新北市公共托育中心托育人員的工作滿意、組織承諾的關係與留任意願之間的關係進行探討。本研究採用問卷調查方式,截至2016年5月止43間公共托育中心之托育人員為研究對象,採普查方式進行調查,問卷經回收451位,回收率達90.2%。
    研究結果摘要如下:
    一、在工作滿意、組織承諾及其留任意願對基本變項之婚姻狀況、子女數有共同差異性存在。此外工作滿意與教育程度及服務年資也呈現有差性存在;組織承諾與年齡、教育程度也呈現有差異存在;留任意願與年齡也有差異性存在。
    二、工作滿意、組織承諾對留任意願有正相關存在,表示托育人員對工作滿意、組織承諾覺知越高及其留任意願越高。
    三、在預測力分析中發現工作滿意、組織承諾對留任意願其預測為40~50%。其表示工作滿意及組織承諾高對留任意願也越高。
    最後研究者依研究發現提出對非營利組織、政府單位及機構管理者具體建議。
    This study aims to examnine the relation of work satisfaction, organization commitment and job retention with daycare center workers in New Taipei City. This study adopts questionnaire census survey with 451 subjects selected from 43 public infant centers (due on May of 2016), the return rate is 90.2%.
    The results as as followed:
    1. There exist significant differences beteen background variables such as marital situation and number of children and work satisfaction, organization commitment and job retention. Besides this, there are somesignificant differences existed beteen background variables such as educational level and work years and work satisfaction; there are somesignificant differences existed beteen background variables such as age and educational level and organization commitment; there are somesignificant differences existed beteen age and job retention.
    2. There exist positive correlation among work satisfaction, organization commitment and job retention.
    3. Work satisfaction, organization commitment can positively accout for the 40% to 50% variance of job retention.
    Finally, the researcher draw some suggestions to infant center manager, non-profit organization and New Taipei City government based upon the findings.
