    Abstract: 面對全球化趨勢與電子商務的便利性,改變旅遊市場的消費與銷售型態,使得旅遊業的業務趨向多元化,強調顧客導向的旅行社業者,大多要求從業人員需滿足消費者的需求為原則,故從業人員不得不具備對環境變化的認知與適應力,以面對多變的挑戰性任務。本研究目的在探討組織支持發展、職涯適應力與積極職涯行為之間的關係,了解組織支持發展是否可透過員工職涯適應力之增強,提高其積極職涯行為。本研究採問卷調查法,以旅行社從業人員為研究對象,共發放問卷375份,有效回收309份。問卷蒐集資料以統計軟體進行分析與檢定,研究結果顯示:(1)組織支持發展與積極職涯行為之間具有正向關係;(2)組織支持發展與職涯適應力之間具有正向關係;(3)職涯適應力與積極職涯行為之間具有正向關係;(4)職涯適應力在組織支持發展與積極職涯行為之間具有部分中介效果。最後,本研究並提出人力資源發展在管理上的建議。
    In response to the trends of globalization and the convenience of e-commerce causing the changes of consumption and sales patterns in the tourism market, tourism business is becoming more diverse. Travel agencies stressing customer-orientation have thus required their employees’ to be attentive to customers’ needs. Under such circumstance, the employees inevitably have to be conscious and adaptive to the dynamic environment, and take charge of the challenging tasks. Therefore, how to improve the competitive advantages of the manpower within the industry in order to actively manage their careers has become an important issue for the future tourism manpower development.
    By exploring the relationships among organizational support for development, career adaptability as well as proactive career behavior, the purpose of this study was to investigate whether organizational support for development can increase employees’ proactive career behavior through employees’ career adaptability .To attain this purpose, a questionnaire survey was conducted in 2016. Subjects who volunteered to take part in the survey were the employees who worked in the travel agencies. Of the 375 questionnaires distributed, 309 valid ones were returned. The collected data were statistically analyzed through SPSS and obtained the following results: (1) A positive relationship exists between organizational support for development and proactive career behavior. (2) A positive relationship exists between organizational support for development and career adaptability. (3) A positive relationship exists between career adaptability and proactive career behavior. (4) Career adaptability partially mediates the relationship between organizational support for development and proactive career behavior. Finally, this study also makes managerial suggestions for the human resource development.
