    摘要: 在社會變遷與科技環境推陳出新下,組織員工的需求也不斷的在物質與精神誘惑下有顯著異化現象,它直接衝擊到企業生產力與其經營績效。尤其是傳統產業的員工對雇傭關係,往往帶有家族式的色彩,乃至造成管理上的問題。本研究目的旨在探討金屬鋼鐵產業中組織承諾與制度化對員工工作滿意度之關聯性。
    藉由文獻探討及針對兩岸在不同文化下之員工進行問卷調查。共計發出300份問卷,回收有效問卷共計282份,有效回收率為94%;問卷調查之資料以SPSS 18統計軟體進行敘述性、信度分析、單因子變異數、迴歸線性分析等。
    本研究發現(1)組織承諾之態度性與行為性會影響員工工作滿意度。(2)制度化下正式規則、非正式規則、執行會影響員工工作滿意度。並根據研究結果提出建議,已提供傳統產業後續永續經營的參考。

    As the continuous progress of social transformation and technology, the needs of employees changes as well, this influences directly the productivity and performance of enterprises. The traditional industries are often family-owned firms and which lead to problems of business administration. The purpose of this thesis is to explore the relationship between organization commitments, institutionalization and job satisfaction in metal and steel industry.
    The thesis findings are made through literature review and 300 questionnaire survey responded by employees in Taiwan and mainland China. The data are systematically analyzed by the statistics methods using SPSS 18, including the descriptive statistics, reliability analysis, ANOVA analysis and regression analysis. The investigated samples are composed of 282 valid questionnaires (with the effective response rate of 94%).
    The findings are presented as follows: (1) Attitude and Behavior of organization commitment can influence job satisfaction. (2) Formal and informal rulemaking of institutionalization can influence job satisfaction. We have also made some policy suggestions in accordance with the findings of this thesis.
