    Title: 護理之家照護人員工作滿意度、知覺管理者領導風格與留任意願之相關研究

    Abstract: 台灣目前邁向高齡化社會與少子化的趨勢,使長照需求日益殷切,值此照護人力需求增加但職場流動現象過高,因此本研究以護理之家照護人員(護理人員與照服員)為對象,針對管理者領導風格、照護人員工作滿意度與留任意願相關性進行探討。本研究以新北市立案50床以上之護理之家為收案對象,採分區立意方式進行抽樣,有效問卷為231份(護理人員105位、照服員126位),有效回收率:96%。
    研究結果:(1).主管領導風格與護理人員目前機構服務年資長短及照服員薪資高低具有差異情形。(2).護理人員工作滿意度與年齡大小具差異情形。(3).照服員留任意願與年齡大小具差異情形。(4).管理者領導風格與護理人員及照服員工作滿意度及留任意願皆呈現正相關。(5).護理人員及照服員工作滿意度與留任意願亦呈現正相關。

    The ever-increasing demand of long-term caregivers in Taiwan has to do with the aging society and dwindling of birth rate, but also in part because of the high turnover rate in this specific occupation. This study is intended to discuss the relevance between the job satisfaction of nursery home workers (i.e., the nurses and nursing assistants), their intentions to maintain their current job, and the leadership styles of their direct superiors. Purposive sampling is used in this study. Questionnaires were sent to legitimate nursery homes with the capacity of more than 50 beds in New Taipei City. Totally 231 valid respondents of the questionnaires is retrieved (105 nurses and 126 nursing assistants), accounting for 96% of the total questionnaires sent.
    The results of this study are as follows: (1) The years of working experience as nurses and the leadership styles of their supervisors show significant difference. (2) Significant difference is seen between the job satisfaction and the ages of nurses, but no significant difference is seen in age subgroup analyses. (3) There is significant difference between the ages of the nursing assistants and their intentions to maintain their jobs. (4) The leadership styles and the intentions of nursery home workers to maintain their current job has moderate to strong positive correlations. (5) The job satisfaction of nursery home workers and their intentions to maintain their jobs also shows significant difference.
