    Title: 角色衝突、組織公民行為與員工滿意度相關之研究

    Abstract: 在現代企業的經營管理中,「角色衝突」、「組織公民行為」與「員工滿意度」三者皆為影響組織與人力管理之重要因素。關於此三變項的定義、理論與構面研究,學界研究成果豐碩。因此,本研究嘗試在現有的基礎之上,進一步探討「角色衝突」、「組織公民行為」、「員工滿意度」此三變項之間的關係。而本研究有以下的研究假設:角色衝突對員工滿意度、組織公民行為有顯著負向影響、組織公民行為對員工滿意度有顯著正向影響、組織公民行為在角色衝突對員工滿意度影響關係中,具有中介效果。為驗證上述的研究假設,本研究透過300份問卷的發放,其中回收255份有效問卷,藉者相關統計方法之分析,本研究實證假設此三變項所呈現的「顯著影響」之關係。
    In the modern enterprise management, a “role conflict”, “organizational citizenship behavior” and “satisfaction” of the three affect the organization and human resource management are an important factor. Although about this three variable definitions, theories and constructs research, academic research are fruitful, nevertheless, this study on the basis of the existing attempts to further explore the relationships among “role conflict”, “organizational citizenship behavior”, “employment satisfaction”.
    The present study has the following hypotheses: Role conflict on employee satis-faction, organizational citizenship behavior has a significant negative impact, organiza-tional citizenship behavior have a significant positive impact on employee satisfaction, organizational citizenship behavior has a mediating effect. in role conflict impact on the employee satisfaction.
