    摘要: 工作和家庭生活對現今的職家男女而言是最重要的生活領域,個人均需滿足或履行工作角色與家庭角色的承諾與責任,而此兩種角色對成人福祉有舉足輕重的地位。本研究旨在探索職家衝突的相關研究,當工作者無法在工作與家庭要求中完美取得平衡時,會造成在生活與工作層面造成不利的影響。最後,基於個人特質對職家衝突之影響性,認為有積極人格特質者能減緩對職家衝突之影響。本研究將從工作與家庭兩大層面出發,分別深入探討對工作家庭衝突以及家庭工作衝突的影響。此外,加入積極人格作為干擾變項,深入探討個別差異對本研究模式之影響。
    本研究以台灣金融銀行業工作者研究母群體,以立意抽樣抽取38家分行,每家分行發放10至20份問卷,共發出600份問卷,本研究總計抽取526位銀行人員作為研究有效樣本。以驗證性因素分析檢視各量表效度:以階層迴歸驗證各研究假設。
    研究結果顯示:1. 工作要求對職家衝突有正向影響;2. 家庭要求對職家衝突有正向影響;3. 具有積極人格特質者,能減緩工作要求對工作家庭衝突的影響;4. 具有積極人格特質者,能減緩家庭要求對家庭工作衝突的影響。本研究最後提出未來研究方向與研究限制。
    Work and family life have become the most important life domain to work peo-ple. Individuals are required to meet or fulfill the promise of work roles and family roles and responsibility. This two roles have a significant impact on adult. This study focused on explore work-family conflict research, when employees can't be to strike a balance between work and family demand, will cause an worse impact on the life and work. Finally, because of the influence of individual characteristics on work-family conflict. The person who have proactive personality can slow down the work-family conflict. The present research investigated work family conflicts and family work conflicts from both work and family sides. In addition, this research ex-plored the moderate effects of proactive personality in this research model.
    The sample consisted of 600 employees of 38 banks in Taiwan, this study ex-tracted a total of 10-20 bank employees as a valid sample of the study and we used hierarchical regression analysis to testify our hypotheses.
    Management implications were as following:1. work demand has positive in-fluence on work-family conflict.2. family demand has positive influence on work-family conflict. 3. having a positive personality traits can reduce the impact of job demands to work-family conflict . 4. having a positive personality traits can re-duce the impact of family demands to family-work conflict.
