    摘要: 隨著全球化進程及科技迅速發展,企業為因應全球化之發展市場激烈競爭態勢而忽略了必須重視人類永續之「共生」,是故公司本身也應致力於落實提升企業倫理。並且公司管理制度若以倫理基礎為管理準則,對企業有能力去招募並且留任優秀員工有所影響,此種精神進而影響到員工士氣,是故員工士氣被視為重要之管理變數。又以異文化管理制度之差異(第一、第二、第三文化)將高度影響企業倫理之重視程度,對於地主國子公司之管理制度、進而對員工士氣產生干擾差異。
    本研究資料蒐集之方法採用調查法中的問卷調查法,樣本則以經濟部投審會之外資廠商作為本研究的抽樣母體,以美、日之多國籍企業總公司投資至台灣子公司的員工以及中高階主管做為樣本之寄發,以迴歸分析方式進行研究。共計發放問卷250份,得到有效問卷184份。研究結果發現,企業倫理(組織文化之重塑、誠信與正直之確立、倫理準則與倫理訓練之實施、正當利潤以及到決策)對員工士氣(工作意願、組織忠誠、群體精神)存在顯著的正向關係,並且對多國籍企業採取異文化管理對企業倫理與員工士氣之間的關係,更為後續研究提出建議,以提昇多國籍企業永續和平經營開發之良策。

    Due to the effect of corporate globalization, corporate globalization, the develop-ment of sustainable human neglect must attach importance to the “symbiotic”. Therefore in the implementation of the company itself should also be committed to improve business ethics. If ethical foundation and corporate governance guidelines for the man-agement of the enterprises have the ability to recruit and retain quality employees and the impact of such a spirit will further affect staff morale, staff morale was conservative management is considered an important variable.
    Corss-cultural management systems of different cultures different (first, second, third culture) will highly influence business ethics seriously, for the host country sub-sidiary management system, and thus interference between staff morale.
    The data collection methods used in the survey questionnaire, sample economy with the ministry of foreign investment commission of the sample firms as the mother to the United States, Japan and many national corporate headquarters to the subsidiaries of the investment staff and in a sample of executives sent to multiple regression analysis methods were studied. Total of 250 questionnaires, 184 valid questionnaires were re-ceived. The results showed that business ethics(organizational culture, reshaping, hon-esty and integrity of the established code of ethics and ethics training to implement, while profits and ethical decision-making) on staff morale (willingness to work, organi-zational commitment, group mental) there is significant positive relationship, and mul-tinational enterprises to adopt different cultural management of business ethics and em-ployee morale interference effect, except to understand the different cultural manage-ment of business ethics and the relationship between staff morale and more recommen-dations for further study to enhance the multi-nationality good policy of peaceful de-velopment of sustainable enterprises.
