    Title: 工作保障對職場不當行為之研究: 以工作滿意為中介變項

    Abstract: 本研究之主旨為探討工作保障對職場不當行為之影響。由既有文獻得知,學者對兩者之間的關係似乎存在著不一致的看法,且由過去相關文獻亦無法獲得解答,經由邏輯推理,工作滿意可能仔細說明工作保障與職場不當行為之關係。本研究以問卷方式收集資料,針對各產業員工發出370份問卷,刪除無效問卷之後,有效問卷為303份,以層級迴歸分析進行研究假設之實證,研究結果顯示工作保障與職場不當行為呈負相關;工作保障與工作滿意呈正相關﹔工作滿意與職場不當行為呈負相關﹔此外,工作滿意的中介效果獲得完全支持。
    最後,本研究依據建立之架構及實證結果,提出若干管理實務之意涵及後續研究之建議。

    The purpose of this research is to examine the relationship between job security and workplace deviant behavior. Previous studies state that there may be an inconsistent relationship between job security and workplace deviant behavior. Moreover, this relationship is still unable to obtain the explanation through previous research. By reasoning, Job Satisfaction may specify the relationship between job security and workplace deviant behavior. Data for this study were obtained by means of questionnaires from any industrial employees. 370 questionnaires were sent out and the valid questionnaires were 303 by deleting incomplete or poor response questionnaires. A hierarchical regression analysis was taken to test 4 hypotheses. Based on the results generated, first, the job security and a negative relationship between workplace deviant behavior; second, job security and the Job Satisfaction positively related; Third, Job Satisfaction and workplace deviant behavior were positively related; The intervening effect of job satisfaction is completely supported. Finally in this research to establish the framework and empirical results, certain management practices of the implications and recommendations for further studies.
