    Abstract: 本研究的目的在探討工作壓力源與工作自主對創造力的影響,並以研發人員為對象,同時將人口統計變項、內外控人格以及創新氣候加以控制從事實證檢驗。研究結果顯示:1.工作目標自主對創造力具有正向影響,工作方法自主對創造力並無影響;2.工作負荷及角色衝突對創造力具有正向影響,角色模糊對創造力具有負向影響;3.工作自主與工作壓力源的交互作用對創造力無顯著影響。本研究討論研究發現在理論及管理實務上之意涵,同時提供未來的研究方向。

    The purpose of the study is to examine the relationship between work autonomy, work stressors and creativity. Data are provided by R&D employees. The study controls demographics, internal control and the innovative climate variables to test the main effect and interactive effect between work autonomy, work stressors and creativity. Three main findings are summarized as follows: 1.The work method autonomy has no influence but the work criteria autonomy has positive influence on creativity. 2.Work load and role conflict have positive influence on creativity. Role ambiguity has negative influence on creativity. 3.Interactions between work autonomy and work stressors on creativity are not found. The authors discussed the implications for theory and managerial practice, and made suggestions for further study.
