摘要: | 隨著非營利部門的崛起,創造了女性大量的工作機會,關於女性大量進入非營利組織工作的現象,近年來受到關注。本研究主要是探討非營利組織女性主管在職場生涯中的現況與發展,以財團法人勵馨社會福利事業基金會為例,研究的目的為:探討非營利組織女性主管在職場生涯中的角色及工作情形、非營利組織女性主管在家庭中所扮演的角色和所承擔的壓力以及非營利組織已婚女性主管職場生涯發展的策略。
本研究採質化研究方法,研究過程中,透過八位工作經驗豐富且具有升遷經歷的已婚女性主管為訪談對象,運用半結構式的訪談大綱進行深度訪談,並將訪談資料進行分析。研究結果顯示非營利組織對於性別觀念是平等的,但是在工作人員男少女多的情況下有可能僅以單一面向思考,容易產生不平衡,此外,研究發現薪資及福利並非女性主管選擇非營利組織的主要原因,但是透過良好且完善的福利則能鼓勵女性員工長期留任。家庭的部分則顯示,雖然家庭對於女性而言是很大的責任,但是藉由家人的支持,三代同堂對於職場女性不再是壓力而是助力;女性所扮演的角色除了以往妻子、媽媽、媳婦以及工作者之外,在職進修的學生身分使女性在角色衝突上更為嚴重。女性在選擇就業以及職涯規劃方面,除了高等教育以及相關職前預備方案之外,理念、信仰認同與組織有共同點,也是影響女性對於自我實現的重要概念。透過本研究整理與發現,分別針對機構、非營利組織女性主管以及後續研究者提出建議與反思以作為參考。
With the rise of nonprofit organizations, a large number of job opportunities are created for women. The fact that a great quantity of female workers has been entering nonprofit organizations has received attention. The present research discusses mainly about current career status and development of female managers of nonprofit organizations. Take the Garden of Hope Foundation as an example; the objective of this research is to discuss the role female managers of the nonprofit organizations play in their careers, their working conditions, their roles at home, the pressure they take, and their strategy for career development.
This research employs qualitative research method; during researching process, eight well-experienced, married female managers who had been promoted in career were interviewed. Semi-structured interview outline is employed to perform an in-depth interview, and the interview results are analyzed. The result of this research shows that the nonprofit organizations treat both genders equally; however, when there are more female workers than male, it is possible that only one aspect is considered and thereby generating imbalance. Besides, this research discovers that salary and benefit are not the major causes that the female managers chose the nonprofit organizations. Nevertheless, proper benefits do help in keeping the female employees to remain in their office. As for the family aspect, family is still a great responsibility for women, but with the support from the family members, three generations living together becomes a boost rather than obstruction. Besides the roles that women play in the past, including wives, mothers, daughter-in-laws, and workers, the in-job learning student role leads to even severer role conflict for women. In the aspect of deciding to get employed and planning career life, except from higher education and pre-service related preparatory plans, it is also very important for women to share the same belief and concept with the organization; this influences the crucial concept of women’s self-realization. This research provides suggestions and reflections for the reference of institutes, female managers of nonprofit organizations and the following researchers respectively. |
