全球經濟快速發展,瞭解全球人才競爭力的發展與趨勢,留任人才將成為企業人力資源的重要關鍵。當面臨人才流失時如何留住人才,這將是企業所必須面對和迫切解決的問題。本研究將透過預測離職傾向的工作鑲嵌理論,來探討工作鑲嵌與離職傾向之間的關連性,研究留任人才的觀點進一步探討員工對組織所產生的相互依存的關鍵因素,及如何改善不利條件降低員工的離職傾向,讓公司在面對有離職傾向的員工時採取更積極的因應措施,並發展出兼具組織及個人之留才策略。本研究主要目的在於: 1.探討工作鑲嵌與離職傾向之間的關係;2.以工作生活平衡作為工作鑲嵌與離職傾向的干擾變項,來探討工作生活平衡的高低對前述兩個變項關係的影響。本研究以一般職員為研究對象,以軍公教、金融保險業、傳統產業、服務業、科技業、電信業與專業人士來做為研究樣本。總計發出問卷500份,回收後有效樣本共368份,有效回收率為73.6%。研究結果顯示: 工作生活平衡對於工作鑲嵌的干擾效果都呈現為顯著負向關係,代表個人在組織裡,組織氣氛及職場氛圍都會影響著個人在組織裡心理層面的感受及工作的投入程度,進而影響離職傾向的程度。希望藉由本研究的探討有助益幫助企業在制訂相關決策及改善人力資源管理時的依據。
With the rapid development of the global economy, understanding the development and trends of global talent competitiveness, retaining talents will become an important key to corporate human resources. How to retain talents when faced with brain drain will be a problem that enterprises must face and urgently solve. This study will explore the relationship between job embedding and turnover intentions through the work em-bedding theory that predicts turnover intentions, and research the perspective of re-tained talents to further explore the key factors of interdependence generated by em-ployees to the organization and how to improve the reduction of adverse conditions The employee's turnover tendency allows the company to take more proactive measures when facing employees who have a turnover tendency, and also can develop a combina-tion of organizational and personal strategies. The main purposes of this study : 1. To explore the relationship between job embedding and turnover intention ; and 2. Using work-life balance as an interference variable for work embedding and turnover inten-tions, explore the impact of work-life balance on the relationship between the two varia-bles mentioned above. This study takes general staff as the research object, and uses military education, finance and insurance industry, traditional industry, service industry, technology industry, telecommunications industry and professionals as research samples. A total of 500 questionnaires were sent, and a total of 368 valid samples were collected after recovery, with an effective recovery rate of 73.6%. This research results show that the interference effect of work-life balance on work mosaic is a significant negative relationship, representing that individuals in the organization, the organizational atmos-phere and workplace atmosphere will affect the individual's psychological level in the organization and the degree of work commitment, Affects degree of turnover. It is hoped that this research will help the enterprise to make relevant decisions and improve the basis for human resource management.
