摘要:	宗教型非營利組織在台灣地區發展迅速，對社會之影響力也舉足輕重，志工之凝聚力、持續力、工作態度與組織興衰有密不可分之關係。本研究實際與行天宮之發言人及志工做訪談，並透過研究者問卷調查及田野調查方法，以探討行天宮志工的參與動機及工作滿意度，以作為非營利組織志工理論建構之參考。研究結果發現如下：（一）行天宮之志工參與動機非常強烈，以女性、年長者、家庭主婦、退休人員、學歷較低者、宗教信仰以佛教、道教或兩者皆信奉者、志工擔任6年以上及每天服務1次的行天宮志工在參與動機上較高；（二）行天宮之志工工作滿意度非常強烈，以女性、年長者、家庭主婦、退休人員、學歷較低者、宗教信仰以道教、佛教或兩者皆信奉者、志工擔任6年以上及每天服務1次的行天宮志工在工作滿意度上較高；（三）行天宮志工因感恩回饋因素，而投入志願服務工作者最多，為主要動機之一；（四）行天宮之志工對持續因素、工作滿意度非常強烈；（五）行天宮志工的參與動機與工作滿意度顯著的正相關。綜上所述，顯示參與志工服務者之特質多為女性、年長者、家庭主婦及低學歷之族群，他們對社會的付出及貢獻，社會大眾應給予高度肯定及掌聲。其結果可供其他相關非營利組織作為強化志工組織之參考及運用。 Religious-based non-profit organizations which show strong influence to the soci-ety have developed rapidly in Taiwan. There is a very close relationship between de-velopment of organizations and volunteers’ solidarity, working attitude and sustainabil-ity. In order to offer references for constructing the theory about non-profit volunteers systems, this study tried to figure out the volunteers' working motives and satisfaction through field surveys and interviews with Hsing Tian Kong’s spokesman and volun-teers. The research findings are as follows: 1. The volunteers of Hsing Tian Kong have strong motives, especially the guys who attend weekly, started before 6 years ago, females, the elders, the marrieds, housewives, retirees, and people with lower education. Their religious is Buddhism, Taoism or both. 2. The volunteers of Hsing Tian Kong have strong working satisfaction and sus-tainability, especially the guys who attend once a week, started before 6 years ago, females, the elders, the marrieds, housewives, retirees, and people with lower education. Their religious is Buddhism, Taoism or both. 3. The most important reason for most volunteers devoting themselves to Hsing Tian Kong is that they want to give in return. 4. There is an obvious positive correlation between motives and working satisfaction. In summary, the guys who participate in volunteer service are most women, senior citizens, housewives and people with low education. They should be treated with respect and appreciation because of their devotion and contribution to the society. The results of this study could be used by other non-profit organizations as applicable reference for strengthening volunteer systems.
